Reference checks are not a formality. At the executive level, a single concerning reference can derail an otherwise strong candidacy. Here's what actually happens:

The Questions We Always Ask:

  1. "Would you hire this person again? Why or why not?"
  2. This simple question reveals volumes. Hesitation, qualifications, or anything less than enthusiasm is noted.
  1. "What was their biggest mistake and how did they handle it?"
  2. We're not looking for perfection. We're assessing self-awareness, learning ability, and resilience.
  1. "How did their team perform after they left?"
  2. Did they build sustainable capability or was success dependent on them personally?
  1. "What type of environment would they struggle in?"
  2. Every leader has contexts where they thrive and contexts where they don't. We need to match this to our client.

Red Flags: - Referees who don't respond (we follow up persistently) - Scripted, overly prepared answers - Inability to provide peer or subordinate references - Significant gaps between self-presentation and reference feedback

How to Prepare Your References: - Brief them on the role and company - Remind them of specific achievements to mention - Ensure they can speak to leadership capabilities - Include at least one person who managed you
